Compensation questions are the second-most-common thing Catalyst gets asked about. Here are 2026 compensation ranges we're seeing across 40+ programs in our network. All numbers are annual base salary, mid-market metros (Phoenix, Denver, Austin, Nashville, etc.); coastal metros run 10–25% higher.
Direct-Care Roles (Non-Licensed)
- Behavioral Health Technician (BHT): $37k–$52k
- Peer Support Specialist (certified): $42k–$56k
- Case Manager (non-licensed): $45k–$58k
- Utilization Review Coordinator: $56k–$72k
Licensed Clinicians
- LCSW / LPC / LMFT (associate/pre-licensed): $56k–$68k
- LCSW / LPC / LMFT (fully licensed, 2–5 yrs): $72k–$88k
- LCSW / LPC / LMFT (5+ yrs, specialist): $88k–$110k
- Clinical Supervisor: $92k–$118k
Medical Staff
- RN (BH experience): $76k–$98k
- Nurse Practitioner / PMHNP: $135k–$180k
- Psychiatrist (employed FT): $260k–$340k
- Medical Director (0.4–0.6 FTE): $150k–$220k prorated
Leadership
- Program Director (small program, <25 census): $95k–$130k
- Executive Director: $130k–$180k
- CEO (small operator): $180k–$260k
- CFO / Controller: $135k–$185k
Compensation Levers Beyond Base
Programs winning on retention aren't paying dramatically higher base — they're layering:
- Sign-on bonuses tied to 90/180/365-day retention ($3k–$8k tiers)
- Paid on-the-clock supervision for pre-licensed staff
- Continuing-education budgets ($1k–$3k/yr)
- Loan-repayment matching for LCSW/LPC candidates
- Predictable schedules (no evening/weekend rotations without stipend)
What We're Seeing Change in 2026
- Remote is now table stakes for administrative/UR roles. Programs that require in-office lose applicants at 2x the rate.
- 10%+ raises in Q1 are becoming standard as programs correct for 2022–2024 wage compression.
- Supervision quality is showing up as the top decision factor for pre-licensed hires — even ahead of PTO.
